  1. First of all, Saladin himself was an usurper who betrayed his lord and usurp the throne from his Lord's little son. Second core of the almost all armies of the era was heavy or light horsemen Turkic armies. Saladin should have kissed the feet of his 3 Turk commanders and soldiers.

    Some people wrote that Mamluks were mercenaries which is not right. Mamluk institution is totally different. Mamluks were elites and they were not just soldiers but military administrators. In old days military and administration were essentially merged. For example a Mamluk Bey or a Ottoman Pasha was both commander and governor of his province. Even in 20th century for example General Gouraud was both commander of the French legions in Syria and governor of the Syria.

    Actually the core of the Muslim armies in Crusades Era was Turkic, others were just auxillaries. In Battle of Dandanaqan 1040, Sultan Mas'ud's battle lines' were messed before the battle because Turkic soldiers of Gazhnavid army were angry that Kurds, Arabs, Tajiks, etc. soldiers were on horses whom they didn't count as soldiers and Turkic soldiers began to get them down forcibly.

    In short Saladin's and his dynasty's fortune dependent upon Turkic soldiers and commanders, this is why they got them more and more because Turkic soldiers were not mercs but soldiers, officials, commanders and administrators of the Ayyubid dynasty. If Ayyubids relied on local people, then some other Turkic army would come and conquer them.
    BTW Saladin and his family knew Turkish, they were in the entourage of Nuraddin Zangi and Turk soldiers didnt know and learn other languages so without speaking Turk language you cab bot command them. Even the Seljukids rulers after a century didn't learn Arabic, just Persian.
